between levels.

What often surprises them are the differences within a single one.

How close some points are.

How far apart others can be.

For a few seconds, the room is usually quiet.

People look and compare before understanding what they are seeing.

Then it starts.

Within minutes, someone is zooming in on a single dot.

Why is that one so high?

Why is that one so low?

Can that be right?

Sometimes people recognize the person behind the point.

Sometimes they think they do.

Sometimes they are simply surprised chickens to feed, plants that need water, weeds that somehow grow faster than everything else, and usually at least one dog convinced it should be helping.

That morning, however, the water caught my attention.

It was unusually still.

So still that the old stone wall looked straighter in the reflection than it does in reality.

The trees seemed taller.

The sky looked cleaner.

For a moment, the reflection felt more convincing than the things themselves.

Then a fish surfaced.

Not dramatically.

Just enough to touch the surface.

A small circle moved across the water.

The wall bent.

The trees wavered.

The sky broke apart.

A few seconds later, everything looked normal again.

The wall was exactly where it had been before.

The trees too.

The sky hadn't gone anywhere.

Only the reflection had changed.

I stood there longer than I had planned.

Perhaps because the fish had not changed reality.

It had only revealed how much the reflection depended on perfect conditions.

That thought stayed with me throughout the day.

We spend a surprising amount of time looking at reflections.

Reports.

Rankings.

Dashboards.

Awards.

Sometimes we become so focused on what they show that we forget to ask what produced them.

A pay gap is visible.

The decisions behind it are not.

A career can look inevitable.

The opportunities behind it rarely do.

A flourishing garden looks effortless.

Anyone who has spent time in one knows otherwise.

The watering.

The pruning.

The plants that never made it.

The things that had to change before something else could grow.

Very little happens by accident.

Not in a pond.

Not in a garden.

Not in an organisation.

The real question is not whether a reflection looks convincing.

The real question is what remains true when the water moves.

The Silence Around Money

Money shapes decisions long before anyone starts responsibility.

But we rarely talk about the money attached to it.

Not directly.

Not precisely.

Not in a way that makes it part of the conversation.

Money is everywhere.

It defines what is possible.

How much time someone has.

What can be chosen.

What must be accepted.

And still, it often remains unspoken.

In organizations, this silence is rarely questioned.

Decisions are discussed.

Roles are described.

Performance is evaluated.

But the financial dimension of those decisions is often treated as if it were already understood.

As if it did not need language.

It creates a strange effect.

Two people can look at the same situation

and not see the same into the background.

It becomes something that is assumed

rather than explained.

Something that is felt

rather than understood.

And once it moves into that space,

it starts to behave differently.

It shapes how decisions are interpreted.

It influences how positions are perceived.

It defines what feels justified

and what remains unclear.

Silence does not make money neutral.

It makes the rules less visible.

In theory, fairness is often described as a question of numbers.

In practice, it depends on something else.

Whether people understand how decisions are made.

Whether differences can be explained.

Whether the rules are visible at all.

Where there is no shared language,

interpretation takes over.

And interpretation rarely distributes itself evenly.

That is the point where money stops being a technical matter.

And becomes a structural one.

Not because of the amount.

But because of what is left unsaid.

Money, Power and Love — but not in the same is usually treated as a technical issue.

We discuss data, benchmarks, salary ranges, and closing gaps.

On paper, it is a question of numbers.

But outside the spreadsheet, money behaves differently.

It shapes how people position themselves.

It creates distance—often without being named.

Two people can sit in the same room,

with access to the same information,

and not be in the same place.

What appears to be a technical decision

begins to influence relationships.

Not visibly.

Not immediately.

But consistently.

This is where the conversation often stops.

The data is there.

The gaps are defined.

From that point on,

the expectation is that adjustment will follow.

But experience inside organizations suggests something else.

Money is rarely just a number.

It functions as a signal.

It reflects how decisions are made—

and how they are explained,

or left unexplained.

This is the point at which power emerges.

Not as formal structure.

Not as hierarchy on an org chart.

But as the ability

to define what is considered fair,

and what remains unquestioned.

Here, the complexity increases.

Because fairness is not only about outcomes.

It is about how those outcomes come into place.

What is known.

What is justified.

And who is expected to accept it.

This is why pay transparency alone

does not resolve the tension.

Transparency makes differences visible.

It does not automatically

make them understandable.

And without a shared logic,

visibility does not lead to trust.

It often leads to interpretation.

This is the shift many organizations underestimate.

They move from controlling numbers

to being confronted with perception.

And perception does not follow spreadsheets.

It follows consistency, explanation,

and the alignment

between what is decided

and what can be understood.

This is where money, power,

and something else intersect.

What is often described as culture,

or trust,

or engagement

has a simpler core.

It is about whether people recognize

the decisions that affect them

as coherent.

Not necessarily as equal.

Not necessarily as favorable.

But as understandable.

And this is where distance either remains—

or begins to close.
